학교장의 변형적지도성과 학교조직건강과의 관계연구 원문보기

    The purpose of this study is to provide a new way of exerting leadership for school principals through clarifying relations between their flexible leadership and school organization health. The study was carried out in the following procedure. First, the level of school principals' transformational leadership was analyzed according to backgrounds related to teachers, school and principals. Second, the level of school organization health was analyzed according to backgrounds related to teachers, school and principals. Third, relations between sub-factors of school principals such as the facilitation of consolidation, personal interest, intellectual stimulus and charisma and those of school organization health such as appropriate empowerment, cohesion, reliability, appropriate communication, innovation, autonomy, plan and goal orientation and productivity. For these analyses, this researcher conducted a questionnaire survey of 450 teachers from 50 elementary schools located in South Kyungsang province in accordance with their position, school size and principal's career. Results of the study can be described as follows ; First, teachers who were male in gender and assigned to a position and graduated from education and junior colleges or graduate schools more perceived the facilitation of consolidation, personal interest and charisma as some sub-factors of school principals' transformational leadership than those who were female in gender and assigned to no position and didn't graduate from such colleges and schools did. Second, there were significant differences in personal interest between schools which had 12 classes or fewer and those who had more than 12 classes. Such differences were not found according to school location. Third, principals who had a special career were more proceeded in the facilitation of consolidation, personal interest and charisma than those who didn't. Findings from the study in regard to school organization health are as follows ; First, teachers who were male in gender and assigned to a position, had not shorter than 21 years' teaching experience and graduated from education and junior colleges or graduate schools more perceived appropriate empowerment, cohesion, reliability, appropriate communication, autonomy, planning and goal orientation and productivity than those who were female in gender and assigned to no position, had not longer than 21 years' teaching experience and didn't graduate from such colleges or schools did. Second, schools having 12 classes or fewer were advanced in appropriate empowerment, cohesion, reliability, appropriate communication and autonomy that those having more than 12 classes. Schools located in up and my districts were better or higher in appropriate empowerment, cohesion and reliability than those located in the other districts. Third, principals who had a special career more perceived appropriate empowerment, reliability, autonomy and productivity than those who did not. School principals should provide teachers more opportunities of participation in decision-makings related to school management. They should also help teachers be responsible members of educational community by carefully observing and paying much attention to those teachers. School principals are required not only educational but also cultural leaders who raise the perception of school organization health and effectiveness of the organization through cooperation with teachers under the consciousness of educational community.
