A Study on the Job Effect of Leadership Styles of Middle Managerial Workers in University Administrative Organization

In this dissertation on the study of the result of leadership, I applied the types of the leadership of initiating structure and the leadership of consideration, which were originated from Ohio State University and most commonly used in the study of leadership. As the subject of this study, I selected several universities in Kyonggi-Inchon district, sent questionnaires to the ordinary staff who were working at four different section respectively, and made them appreciate the results of their administrative work subjectively and objectively. I measured and analyzed job effectiveness and efficiency on the authority of those results of appreciation on administrative work. The following are the results of the research. First, it is proved that there exists the interrelationship between the leadership of initiating structure and the leadership of consideration in leadership behavior of middle managerial workers. Second, it is also proved that there exists a close interrelaion between the leadership behavior of middle managerial workers and the results of work. And there exists a great difference in the results of administrative works in accordance with the combined style of the leadership of initiating structure and the leadership of consideration. The university in which middle managerial workers have a high leadership of both initiating structure and consideration achieved the most eminent result of administrative work, and the university in which they have a low leadership of both kinds achieved the worst result. Third, it is proved that the more obvious the authoritative class distinction of the orgnaization in the bureaucratic system, the more concentrated is its official power is on a small number of the uppermost. It results in centralization of authority, and therefore decisions ard made uniformly and work management is required to be carried out speedily and in perfect order. Fourth, it is proved that there is a realtionship between the organization climate and the achievement of university administrative work. That is, the more open toward the external side the university is, the more freely ordinary staff can introduce new idea, knowledge and technique to the university. And the more open toward the inner side the university is, the more freely ordinary staff can bring up initiative and different opinions on the issues presented by their seniors. In conclusion, middle managerial workers of university administrative organization should make every effort to imporve the employee-centered leadership of consideration as well as the job-centered leadership of initiating structure. And then they will be able to face up to and cope with various situations which will break out with the opening of the education market in near future; such as the infiltration of foreign culture into Korean education, the threatening on the autogeny of the domestic educational institution, the deepening of the dependency of domestic higher education on foreign country, the outflow of human and physical resourecs to foreign country, and the changed value and commercialization of education. I think that there will be a good opportunity to be able to develop more than ever, inspite of the threatening of the international competitive power, only when the improvement in the efficeincy of administrative works is achieved by exercizing efficiently the leadership of middle managerial workers of the university administrative organization.
