The purpose of this study was to investigate the relationship between emotional labor and organizational effectiveness of military nursing staffs. Three hundred seventy six staffs participated in this study, completing questionaires about general characteristics, emotional labor, job satisfaction, organizational commitment and turnover intention. The followings are the result from the analysis of SPSS 18.0. 1. The average emotional labor was 3.03(±0.57). The mismatch of emotion showed highest grade(3.32±0.67) and the awareness of emotional expression showed lowest grade(2.69±0.75). 2. The average job satisfaction of the military nursing staffs was 3.02(±0.41). The score is higher in the group of christians, over major in rank, over 20 year-service career and military hospital in medical facilities. 3. The average organizational commitment rate was shown as 3.45(±0.64). The score was different among ranks, group of ages, academic career. 4. The average grade of turnover intention was 2.83(±0.95). The score was different among ranks, group of ages, academic and service career. 5. Emotional labor was related with organizational commitment negatively, turnover intention positively. The more emotional labor and job satisfaction incresed, the more turnover intention increased. Through the study, emotional labor of the military nursing staffs appeared to be a significant prediction factor that decreases organizational effectiveness. Therefore, systemical strategy are needed in order to decrease emotional labor and increase organizational effectiveness.
